How to choose recruiting software

6 criteria · Requirements by company size · 6 red flags

Start with your bottleneck, not a feature list. If you lose track of applicants, you need a solid applicant tracking system. If too few qualified people apply, you need job distribution, sourcing and a CRM. If too many apply, you need screening you can explain. If interviews take a week to book, you need self-scheduling. Buy for that job first, then check that the rest of the stack connects.

Then run one real job through a trial, from posting to signed offer, with a hiring manager who has not seen the tool. Get the price in writing for your company size, including add-ons such as texting, video interviews, assessments and AI credits, which several vendors sell separately.

  1. ATS only or a full recruiting suite

A suite keeps sourcing, CRM, scheduling and tracking in one record, so nothing needs syncing. Point tools can go deeper on one job but add logins and integrations. Pay for the layers that fix your bottleneck, not for every module.

  2. Sourcing and candidate CRM

People who are not job hunting never see your ads. Sourcing tools search profile databases or add profiles from a browser extension, and a CRM keeps talent pools and outreach sequences so past applicants can be found again.

  3. AI screening you can explain and audit

AI that scores or ranks applicants is a selection procedure. You answer for its disparate impact even if a vendor built it, so you need the reason behind each score and data to check impact by race, sex and ethnic group.

  4. Interview scheduling

Slow scheduling loses candidates and eats recruiter time. Self-scheduling from the interview panel's live calendars removes most of the back-and-forth.

  5. Hiring manager experience

Hiring managers decide whether the data stays current. If feedback or approvals take more than a few taps, scorecards arrive late and the record goes stale.

  6. Background checks and FCRA steps

The FTC says you need a stand-alone written notice and written permission before you order a report, a notice with a copy of the report and a summary of rights before any adverse action, and a final adverse action notice.

Requirements by company size

  • Small businesses

    • Posting to free job boards and a branded careers page
    • Simple pipeline with interview self-scheduling
    • Published pricing with add-ons listed
    • Bulk export of candidates and notes

    Watch out for

    • Standard pricing that excludes agencies, franchises or multi-location businesses
    • Texting, video interviews and assessments sold as add-ons
    • Free plans limited to a single open job
    • AI features billed by usage credits
  • Mid-sized companies

    • Sourcing and CRM in the same record as the ATS
    • Configurable stages, scorecards and offer approvals
    • AI screening with stated reasons and an off switch
    • HRIS integration at offer acceptance

    Watch out for

    • Hiring managers not adopting the tool
    • Quote-only pricing that hides the cost of add-ons
    • Job board spend outside the subscription
    • Gaps between the ATS and onboarding
  • Enterprises

    • Multi-entity, multi-brand and multi-location workflows
    • Role-based permissions, approvals and audit log
    • Adverse impact data and bias audit summaries for AI tools
    • Agency portal and HRIS integration with two-way sync

    Watch out for

    • Long implementation and change management
    • Advanced analytics, sandbox and AI sold as add-ons
    • AI tools used for New York City jobs without a current bias audit
    • Reporting that needs services work

Red flags

  • AI screening that cannot show why it scored a candidate, or that rejects applicants with no person reviewing
  • No data to check the adverse impact of screening and assessments by race, sex and ethnic group
  • No FCRA disclosure, authorization and adverse action workflow for background checks
  • Candidate data, notes and attachments cannot be exported in bulk
  • The quote leaves out add-ons, job board spend or usage-based AI credits
  • Retention settings cannot be configured or put on legal hold
