How to choose HRIS software

An HRIS is a system of record, so its data model and its connections matter more than its feature count. Choose for how well it holds your data and shares it with payroll, benefits and accounting.

Run a trial with a real sample of employees, including at least one complicated case such as a rehire, a transfer or a multi-state worker.

  1. Employee record model

A flexible record handles rehires, transfers, multiple jobs and effective-dated changes without workarounds.

  2. Payroll integration

Pay errors often start as HR data mismatches.

  3. Onboarding and document management

Onboarding is the most visible daily use and holds the I-9 and tax forms that must be retained.

  4. Time off and absence rules

Policies vary by state, location and employee group, and balance errors erode trust.

  5. Reporting and data access

Standard reports rarely match your questions.

  6. Integration breadth and API

The HRIS feeds identity, accounting, benefits carriers and time systems.

Requirements by company size

  • Small businesses

    • Onboarding, time off and documents with minimal admin setup
    • Payroll sync or built-in payroll
    • Per-employee pricing without hidden minimums

    Watch out for

    • Base plans without reporting or integrations
    • Charges per add-on module
    • Contract terms that outlast your needs
  • Mid-sized companies

    • Configurable workflows and approvals
    • Custom reports and scheduled exports
    • Integrations with accounting, benefits carriers and identity tools

    Watch out for

    • API access limited to higher tiers
    • Implementation support quoted separately
    • Standard reports that cannot be edited
  • Enterprises

    • Multi-entity and multi-country data model
    • Field-level security and audit logging
    • Documented APIs and data warehouse access

    Watch out for

    • Customization that complicates upgrades
    • Unclear data ownership at termination
    • Regional modules delivered by third parties

Red flags

  • No export of full employee data in a standard format
  • Pricing hidden until after a sales call
  • Document retention or I-9 storage sold as a separate paid module
  • Integrations described as available but not listed or documented
  • Auto-renewal with a long notice period and uncapped increases
